Quick answer
What a Church Search Firm Costs (And What You're Paying For)
Church search firm costs depend on the fee model: a percentage of first-year compensation or a flat project fee. Compare what each fee buys. Chemistry Staffing charges a flat rate by role and church size, searches virtually by default, and offers a one-year good-faith guarantee. Get your quote in a free 30-minute Zoom consult.
Once a board or search team starts talking about outside help, the next question is usually, "How much does a church search firm cost?" That's a fair question. Every dollar you spend was given by your people.
We've sat on your side of the table, so we'll keep this plain. That includes how we price our own searches, even though we don't post a price sheet.

How church search firms usually price their work
Whether you're researching pastor search firm cost or church staffing firm pricing in general, most fees follow one of a few models. No model is automatically right or wrong. What matters is knowing what you're agreeing to.
Percentage of first-year compensation (retained and contingent)
Many church and Christian executive searches are priced as a percentage of the role's first-year compensation. Public fee explainers commonly cite roughly 20% to 30% for this kind of traditional recruiting-style fee. There are two common ways that fee gets paid:
- Retained search. The church pays in stages, often starting when the search begins. Public explainers often describe retained fees around 25% to 30% of first-year compensation.
- Contingent search. The firm gets paid only when a hire is made. Public explainers often describe contingency fees around 20% to 25%.
Either way, the fee goes up with the salary, even when the work is similar. When you compare retained vs contingent church search proposals, ask how much is due before you meet a candidate.
Flat or project fees
Other firms charge a fixed fee for a defined scope of work. Flat-fee church search pricing can range from a few thousand dollars for limited pipeline help to higher fixed fees for running more of the process.
A flat fee gives you budget clarity. But it's only as good as its scope, so ask exactly what's included.
Add-ons that change the real number
The quoted fee isn't always the full cost of hiring a church search firm. On some engagements, travel, expense accounts, administrative fees, candidate travel, and job-board spend are billed on top of the search fee.
Travel can add real cost when a search is run in person. Our searches are virtual by default, and about 95% of churches choose a fully virtual search. In a virtual search, there's no airfare, hotel, or travel cost for our part of the process. That keeps logistics quicker and the search less expensive. If you need an on-site visit from us, we can do one, and travel and expenses are added. A finalist's visit to your church is your church's own expense.
What you're actually paying for
A good search firm does more than send resumes. A serious engagement should buy clarity on the role, access to candidates beyond your own network, structured screening, and support through interviews.
Access to candidates you wouldn't find on your own
Most search teams start with people they already know and a job posting. That's a small circle. A search firm should bring you people you'd never have met on your own.
Chemistry Staffing has served churches since 2017. Our network includes nearly 30,000 candidates, and we have 80+ active searches. That reach is part of what you pay for.
Screening that goes beyond the resume (front-end assessments)
We see this pattern often. A church reads a strong resume, meets a likeable candidate, and falls in love. Only later does anyone assess whether the person fits the church's theology and culture.
We flip that order. At Chemistry Staffing, assessment happens at the very front end, before your team falls in love with a resume. Our assessments gather 125 data points across theology, church culture and DNA, personality, and skills and abilities. Those assessments decide who gets a conversation. They filter out 90% to 95% of applicants before the church interviews anyone. That gives your search a jump start, because the people you meet already match on the essentials. You can read more about why you must pre-assess church staff candidates before you interview them and about how we approach new staff hiring.
Former pastors running the process
We only serve churches. Our team has served on paid church staff, and many of us are former pastors. Church hiring is different from corporate hiring. The right fit depends on the congregation as much as the candidate.
We flip that order. At Chemistry Staffing, assessment happens at the very front end, before your team falls in love with a resume.
The cost of not using help (DIY isn't free)
Many churches compare a firm's fee with "free," meaning a volunteer search committee doing the work. But a committee isn't free. It pays in a different currency.
Search committees are often full of faithful, wise people. But hardly anyone likes search committees, so be honest about the real cost of search firm vs search committee work before you decide.
Our goal in every search is a healthy long-term fit. That means placing candidates who will be healthy and a great fit for your church for at least five years. We pursue that goal through assessment, interviews, and careful slating of candidates. It's a goal, not a promise. How we work
How Chemistry Staffing approaches pricing
We don't publish dollar amounts here. But we want to be clear about how we price.
Flat rate
A flat rate, not a percentage of salary. Your fee is based on the role you're hiring for and the size of your church. You won't pay up to one-third of first-year salary with us.
Virtual by default
Virtual by default, with no administrative fees. About 95% of churches choose a fully virtual search. In a virtual search, you don't pay us for airfare, hotels, travel, or expense accounts. If you need an on-site visit from us, we can do one, and travel and expenses are added. We don't charge administrative fees.
Assessments up front
At Chemistry Staffing, assessment happens at the very front end, before your team falls in love with a resume. Our assessments gather 125 data points across theology, church culture and DNA, personality, and skills and abilities.
One-year good-faith guarantee
We also include a one-year good-faith guarantee. If your church does its best and the hire doesn't work out within the first year, we'll run another search at no cost.
- A flat rate, not a percentage of salary. Your fee is based on the role you're hiring for and the size of your church. You won't pay up to one-third of first-year salary with us.
- Fit, not commission. Our fee isn't tied to salary size. We're motivated by fit.
- Two ways to pay. You can pay all upfront for a discount, or make three payments over the life of the search.
- Virtual by default, with no administrative fees. About 95% of churches choose a fully virtual search. In a virtual search, you don't pay us for airfare, hotels, travel, or expense accounts. If you need an on-site visit from us, we can do one, and travel and expenses are added. We don't charge administrative fees.
- Churches of many sizes. We've worked with churches from about 40 people to about 8,000.
If you’re between pastors right now, start with what an interim pastor does.
What's included and the one-year guarantee
Your fee covers the full scope of the search, from onboarding through hire.
We also include a one-year good-faith guarantee. If your church does its best and the hire doesn't work out within the first year, we'll run another search at no cost. It doesn't apply if the church lets the person go without cause or because of a budget cut. Full terms are in your agreement.
Every church and every role is different. So your exact quote comes from a conversation with us, not from a price sheet.

How a Chemistry search works (and who does what)
This is what your fee buys, and what stays in your hands.
Chemistry Staffing handles the assessments, marketing, and outreach for your role.
Based on the assessments, we decide which candidates get a conversation. We run up to three interviews with each candidate.
You receive qualified candidates in batches of 1 to 5.
Your church runs its own interviews and makes the hire. Chemistry Staffing never hires for you. You have full control over who you interview and hire.
If you bring a finalist to your church for an on-site visit, that cost belongs to your church.
Questions to ask any firm before you sign
Knowing what a church search firm charges is only half the picture. To compare church search firm fees fairly, ask:
- Is the fee a flat rate or a percentage of first-year salary?
- Is the quote all-in, or are travel, expenses, or administrative fees extra?
- Do assessments of theology and church culture happen up front, before we interview anyone?
- Who makes the final hiring decision?
- What timeline should we expect?
- What's your guarantee, and what are the terms if a hire doesn't work out?
- Is the search done virtually or on-site, and how does that affect cost?
- Who pays for finalist visits?

Frequently asked questions
It depends on the fee model. Many full-service church and Christian executive searches are priced as a percentage of the role's first-year compensation. Other firms use flat project fees that can range from a few thousand dollars for limited pipeline help to higher fixed fees for running more of the search. A serious engagement should buy clarity on the role, access to candidates beyond your personal network, structured screening, and process support through interviews. At Chemistry Staffing, screening happens at the front end: assessments gather 125 data points across theology, church culture and DNA, personality, and skills and abilities, and typically filter out 90% to 95% of applicants before the church interviews, so interview time goes to people who already clear the major fit filters. Chemistry Staffing also runs marketing, outreach, and up to three interviews per candidate, then presents qualified candidates in batches of 1 to 5.
