Quick answer
How Much Should a Church Pay a Youth Pastor in 2027?
There’s no one magic number for a 2027 youth pastor salary. Chemistry Staffing’s 2026 Youth Pastor Compensation Report found a national average of $58,366 for full-time youth pastors in 2025 (645 respondents; 571 full-time). Use that with your church’s size, budget, and total package to set a fair range.

2025 measured pay vs. 2027 budgeting. All Chemistry figures on this page are measured 2025 pay from the 2026 Youth Pastor Compensation Report (ninth annual survey). For a 2027 budget, start from these 2025 figures and adjust forward using your church’s recent raise pattern and any public trend you trust—for example, this report’s +4.5% from 2024 to 2025, or Lifeway’s +4.9% full-time staff minister compensation from 2024 to 2026. Those are historical reference points, not a forecast.

Supporting public benchmarks (BLS, O*NET, Lifeway)
No government agency publishes a youth-pastor-only wage. Use these as supporting context beside the Chemistry report—not as a substitute for it.
BLS / O*NET national wages (May 2025 OEWS)
From the BLS OEWS May 2025 national table and O*NET wage pages for directors of religious activities and education and clergy:
- Directors, religious activities and education (SOC 21-2021): median $52,100; mean $62,100; middle half $44,010 to $73,730.
- Clergy (SOC 21-2011): median $60,810; mean $66,860; middle half $48,260 to $76,640.
Caveats: neither category is youth-pastor-only; figures are national wages (not total compensation); OEWS includes full- and part-time workers and excludes the self-employed; estimates draw on three years of survey responses, so they already trail a 2027 budget calendar.
Lifeway 2026 Compensation Study (trend + budget share)
The 2026 Southern Baptist Church Compensation Study (Baptist state conventions with GuideStone and Lifeway Research; April 29–June 29, 2026; 4,449 full-time senior pastors, staff ministers, and office personnel) found:
- Full-time staff minister compensation +4.9% and pay package +5.3% from 2024 to 2026 (CPI-U +6.3% over the same period).
- Southern Baptist churches spend an average of 45% (median 46%) of budget on employee compensation and benefits (median 42% in churches averaging 1 to 49 weekly attendance; 50% at 250 or more).
This is SBC and full-time staff only; "staff ministers" is broader than youth pastors. Lifeway's tools are at compensation data.
What drives youth pastor pay
Chemistry's nine years of survey data point to the same two strongest drivers: church attendance and total church budget. Other factors that still move the range:
Location and cost of living
Experience and tenure (and whether raises keep pace after year ten)
Education and licensing (including housing-allowance eligibility)
Full-time vs. part-time
Denomination and polity
Scope (children's, worship, young adults, oversight)
Benefits and whether the church holds an annual compensation review
How to set a 2027 youth pastor salary range
- Define the role. Hours, scope, and year-one success. Full-time or part-time—honestly.
- Check local cost of living. Housing within a reasonable commute; state or metro wage context.
- Start with Chemistry's 2026 report. Match your attendance and budget bands, then weigh experience, education, and denomination. Download the report.
- Add public anchors. BLS/O*NET buckets and any denominational guide your church already trusts.
- Set a range, not a single number. Minimum, midpoint, and maximum before you post.
- Separate cash salary from the total package. Candidates compare packages; your budget must cover the full cost.
- Document your reasoning for the board: sources, date pulled, and why you landed where you did.
- Plan an annual review. Chemistry's data shows reviews correlate with higher pay and more frequent raises.
Full-time vs. part-time and title sprawl
Many churches under-scope the role on paper and over-scope it in real life. Pay for the job you actually need. If the budget only supports part-time, narrow the job description to match.
Total compensation beyond cash salary
List each category when you build the 2027 budget:
Health insurance (pastor and, if possible, family)
Retirement contributions
Housing allowance designation for eligible ministers
Continuing education and training
Conferences and camps (including the youth pastor's registration and travel)
Phone and technology used for ministry
Mileage or vehicle reimbursement
Paid time off and a sabbatical policy
A separate ministry budget for youth programming
Housing allowance basics (not tax advice)
Basics from IRS Publication 517: many eligible ministers can have a portion of pay officially designated as a housing allowance. The church must designate the amount in advance (contract, minutes, or budget). Informal conversations don't count. For a homeowner, the exclusion is limited to the smallest of amount used for housing, amount designated, or fair rental value (including furnishings and utilities), and it can't exceed reasonable pay. A housing allowance designates part of pay—it isn't extra money. Put the designation on the agenda before the new year. This is general information, not tax advice; talk with a CPA or church tax advisor.
Budget reality check
Lifeway’s 2026 study found the median Southern Baptist church spends 46% of its budget on personnel (median 42% in the smallest churches to 50% in the largest). Your healthy number may differ. If adding this role would push personnel costs beyond what you can sustain, narrow the scope, start part-time with a growth plan, or phase in benefits—before you post. Salary is only part of the story; also weigh the cost of a bad church hire.

Eligible ministers can have part of their pay officially designated in advance as a housing allowance under IRS rules. The amount they can exclude is limited by actual housing costs and the home’s fair rental value. This isn’t tax advice, so ask a CPA.
